Welcome to InterViews Online!
InterViews Online is a service provided by Mandrake to assist you and your organization in recognizing and developing strategies to attract and retain the most highly qualified talent.
On May 24th 2000, it was announced that BCE had appointed a Chief Talent Officer, a trend first seen in the USA in 2000. Last June,
Mandrake President & CEO Stéfan Danis attended the first ever
Conference for Talent Officers, held in Austin TX, which explored the need for and the challenges of a Talent strategy. One year later, the belief among most organizations is that Talent is now becoming available, when in fact there continues to be a substantial difference between that perception and reality.
A Point of View will alternate between delivering an opinion on effective human resource management and featuring a range of articles we have selected which address these ongoing challenges.
We hope you enjoy this month's selection.
Sincerely,
WINNING THE TALENT WARS BY REDEFINING RETENTION
When talking about retention the common question among most business leaders is, "How do you retain people as long-term, exclusive, full-time, on-site employees with uninterrupted service?" However, this article from the
Electronic Recruiting Exchange suggests that in today's unpredictable business world a better question is "How do you maintain good working relationships with the best people throughout their working lives?"
The article offers five non-financial reasons that people typically leave their jobs and how employers can transform them into reasons for people to stay. They include:
- Poor relationships in the workplace with bosses, coworkers, suppliers, etc.
- Schedule
- Not feeling challenged by their work
- Not feeling they are constantly learning and upgrading their skills
- Location
In addition to these factors, the article also stresses employers must ensure that their approach to retention is in sync with the modern talent market. Four major methods are offered:
- Develop personal retention plans for employees from day one
- Allow employees to reinvent themselves, their roles, their careers and their circumstances
- Encourage people to leave without leaving
- Build your own reserve army through keeping in touch with those who do leave.

Retention
WIN-WIN LEADERSHIP: MAKING IT WORK FOR YOU
It is a common attitude among management to see their organizations as "machines" that can simply be fixed if a part is broken. However, in this article from
Empowerment Magazine, it is proposed that, to be more effective, organizations should be viewed as living organisms that must be nurtured over time to produce the desired results.
This "Agricultural" paradigm basically focuses on an organization where "people in it are accountable for the overall results, individuals for their performance and all parts to each other for its integrity." The article profiles how organizations can shift their thinking from the "Mechanical" paradigm to the "Agricultural" paradigm. It also summarizes the type of understanding and commitment required from both management and staff to successfully implement the model, and the atmosphere and conditions needed to create this culture of trust and mutual accountability.

DEALING WITH POOR PERFORMERS
To manage talent successfully all managers must learn to deal with unacceptable employee behaviour. In this article from
Careerbuilder.com two authors and experts on the subject share their methods on how to turn a poor performer into a great one.
For one expert there are four key rules:
- Employing behaviour modification
- Doing a compare and contrast needs assessment
- Getting the employee to make a commitment to you
- Finding out exactly what interests the person.
The other expert suggests addressing individual performance problems with the "UNLOCK" system, which includes:
- U: Understanding the issues and assumptions before taking actions
- N: Negotiating the employee's enthusiasm for the changes requested
- L: Locating the cultural issues that may be underlying poor performance
- O: Organizing priorities, goals and action plans to prevent future problems
- C: Communicating credibly
- K: Keep adjusting the coaching.
